Article: Practical Neurodiversity Strategies Aquatic Leaders Can Implement Tomorrow

Aquatic environments are sensory-rich spaces by nature. Whistles, splashing, music, transitions between activities, and high expectations for safety all happen simultaneously on deck. For many swimmers and staff members this environment is energizing, but for others it can quickly become overwhelming. Neurodivergence already exists within aquatic facilities — across swim lessons, staffing teams, guest service interactions, and emergency response situations. When behavior is misunderstood as defiance rather than communication, escalation increases and safety can be impacted. When aquatic professionals understand what they are seeing and respond intentionally, outcomes improve for everyone.
Treat Behavior as Information, Not Opposition
Many behaviors commonly labeled as noncompliance are actually communication. Early signs of distress or overload may include pacing, covering ears, repetitive movement, withdrawal, rapid breathing, or difficulty transitioning between activities. These behaviors often appear before a safety concern develops and give staff an opportunity to respond proactively.
Aquatic teams benefit from shifting their first question away from correction and toward assessment. Asking whether a situation is unsafe or simply different helps staff slow escalation and respond intentionally.
Start here: Add “unsafe or just different?” as a standing discussion prompt during in-service training. Practice identifying early overload cues using deck walkthrough scenarios. Reinforce that regulation behaviors like movement or repetition are not automatically unsafe.
Standardize Calm Communication on Deck
Stress affects processing speed for swimmers, guests, and staff alike. Multiple voices giving directions, vague commands, or repeated instructions without processing time increase confusion and frustration. Clear, calm communication benefits all patrons and improves emergency response consistency.
Train staff to allow approximately five seconds of processing time before repeating a direction. Replace general corrections with specific actions: hands on the wall, walk to the blue line, take a breath with me. Establish a one-voice-leads expectation during any incident. Specific language reduces confusion and increases cooperation without escalation.
Prepare for Sensory Overload Before It Happens
Support is most effective when it is proactive. Small operational adjustments can significantly reduce conflict and distress before behavior escalates. Before each shift, identify a quiet or reset space staff can direct swimmers to when needed. Assign who responds if a swimmer attempts to leave the pool area unexpectedly. Confirm how staff call for backup without crowding the scene. Reduce unnecessary whistles or overlapping announcements when possible.
These steps improve predictability for staff and swimmers while maintaining safety expectations.
Provide Deck-Ready Support Tools
Inclusion in aquatics does not require large program changes. Many effective supports are small tools staff can use immediately. Communication tools include small dry erase boards with waterproof markers, visual cue cards for wait, stop, break, and wall, and facility maps used for calm redirection. Regulation supports include silicone fidgets or dive rings for grounding, earplugs or noise dampeners for sensory sensitivity, and laminated breathing reminder cards. Environmental supports include kickboards or cones used as visual space boundaries and visual timers to support transitions.
These tools allow staff to guide behavior without confrontation and reduce reliance on verbal correction alone.
Train Staff for Decision-Making, Not Just Compliance
Emergency response varies across individuals and situations. Distress responses may include shutdown, bolting, anger, or silence. Misinterpreting these as defiance can delay appropriate care or increase risk. A practical response framework: intervene immediately if safety is at risk, guide with words when possible, reduce environmental stimulation, and observe and allow regulation when appropriate.
During in-service training, practice identifying overload versus emergency scenarios. Role-play elopement response using parallel movement rather than direct pursuit. Train staff to narrate actions before touching a swimmer. Confidence develops through repeated practice in realistic situations.
Support Neurodivergent Staff as Well as Swimmers
Inclusive operations also improve staff retention and performance. Many aquatic professionals experience sensory fatigue, transition stress, or communication processing differences — particularly during long shifts or peak attendance periods. Provide written notes following feedback conversations. Build clear transition time into rotations and task changes. Rotate staff proactively to prevent regulation fatigue during long stands.
Supporting staff regulation strengthens supervision quality and overall facility safety.

Inclusive practices are not simply customer service initiatives. In aquatic environments, they directly support risk management and emergency readiness. Clear communication, assumption-free assessment, and proactive environmental planning help staff respond effectively to a wide range of behaviors and needs.
